Active sourcing works inbound applicants who are already hunting — Naukri Applies, email CVs, walk-ins. Passive sourcing reaches employed people who are not applying. Active wins on volume IT reqs with a fat apply pile. Passive wins on niche, senior, and notice-period-heavy roles. Indian staffing desks that pick one still miss fills; the working model is a mix.
Two markets sitting in the same requirement
A single Java mandate in Bengaluru contains both markets. Hunters who applied last night. Employed seniors who will move for CTC and a sane notice. If you only work Applies, you are staffing from market one. If you only Boolean LinkedIn, you ignore people who already raised their hand. Neither is a full desk. The same split shows up in non-IT: walk-in operators versus a plant supervisor who will only move for a hike and a notice they can serve.
Active means the candidate started the conversation: Apply, forward a CV, walk into a drive. Passive means you started it: current-company search, referral, internal DB, GitHub. What Is Passive Candidate Sourcing and Why It Matters covers why inbound-only loses mandates. The product walkthrough of LinkedIn plus an internal pool is How to Source Passive Candidates Who Aren’t Job Hunting. This page is the comparison: when to lean which way.
| Active | Passive | |
|---|---|---|
| Who they are | Hunting now | Employed, not applying |
| Typical India channels | Naukri Applies, email, campus, walk-in | LinkedIn, referrals, past applicants, internal DB |
| Speed to first name | Hours, if the pile is fat | Same day only if outbound is a habit |
| Notice / CTC reality | Immediate and 15–30 day heavy | 30–90 day, hike-sensitive |
| Desk cost | Triage time on volume | Search + a real first conversation |
| Best use | Volume IT, BPO, high-churn non-IT | Niche, senior, hard-to-fill, Pan-India specialists |
When active sourcing wins in India
Volume IT with a generic stack, voice/non-voice, and campus-adjacent roles still fill from inbound. The market is hunting. Your problem is ranking, not finding. TeamOB’s own cut of Naukri Rex versus AI screening showed 64% vs 40% client shortlisting — the channel can work; the pile still needs a spine. If recruiters already burn 4–6 hours a day triaging, adding more Boolean will not save a req that already has 200 applies. Rank first. Call the top of the list.
Active also wins when the client wants joiners inside 15 days. Employed talent on 90-day notice cannot meet that even if they love the CTC. Do not pretend LinkedIn will invent an immediate joiner who does not exist. Walk-in drives, campus, and high-churn voice/non-voice are the same: the market is already in motion. Your edge is speed of screening, not a clever Boolean.
When passive sourcing wins
Niche skills, plant and project non-IT, finance controllers, and “two years SAP with domain” mandates starve on Applies. The people who can do the work already have it. Passive wins because you name them before a competitor does. It also wins when the client will wait 60–90 days — which is most serious Indian IT hiring, even if the JD says “immediate.”
Practical start: LinkedIn current-title search, last two quarters of your own applicants, three referral calls. Channel detail lives in How Do You Find Candidates Who Aren’t Actively Applying on Naukri?. Passive also wins when two agencies share a mandate and the client can tell who has spoken to employed people versus who is forwarding Naukri PDFs. That is how SMB desks keep or lose the next req from the same hiring manager.
Post Naukri. Rank inbound. Same morning, pull employed names from LinkedIn and the internal pool. One shortlist. The client does not care which pond the fish came from.
Mix the channels; do not pick a religion
Floors that “only do Naukri” lose senior mandates. Floors that “only do LinkedIn” drown on volume IT and skip hunters who would have joined in 20 days. Assign the mix per req, not per agency slogan: inbound-first on fat apply piles, outbound-first when Applies are thin after 48 hours. The difference between active and passive is who started the conversation. Your job is to run both conversations against the same must-haves, CTC band, and notice window — then submit whoever actually matches.
